About the Role
Our client is a global industrial organization with an extensive international footprint, seeking an experienced and strategic Associate Director, Talent Management. This role will lead the design, digitalization, and governance of a world-class performance management ecosystem, elevating organizational performance and strengthening alignment across our global network.
The ideal candidate will be a forward-thinking talent leader who combines expertise in performance strategy, digital systems (SAP SuccessFactors), data-driven insights, and organizational capability development. This role is central to driving a cultural shift toward shared accountability, fairness, transparency, and a strong pay-for-performance philosophy.
Key Responsibilities
1. Performance Strategy & Governance
- Design and govern the enterprise-wide performance philosophy, governance model, and decision-making protocols.
- Define performance standards, evaluation principles, and rating governance to ensure fairness, objectivity, and transparency.
- Drive full adoption and standardization of the performance framework across global entities.
2. Performance Culture & Leadership Accountability
- Strengthen leadership accountability for performance quality, coaching, fair differentiation, and evidence-based decision making.
- Embed a strong pay-for-performance mindset aligned with organizational values.
- Drive annual strategic priority cascades and elevate leader participation in performance conversations.
3. Capability Building & Performance Maturity
- Strengthen manager and associate capability in KPI setting, coaching, performance dialogues, and decision making.
- Deliver training and enablement programs before and during each performance cycle.
- Increase maturity across all business entities through structured capability pathways.
4. Cross-Functional Alignment & Integration
- Partner with Talent, HRBPs, Strategy, Finance, and Rewards to ensure full integration of performance outcomes with talent reviews, succession planning, workforce planning, and compensation.
- Maintain strong alignment between performance objectives and organizational strategic priorities.
5. Data, Insights & Predictive Intelligence
- Deliver advanced analytics, dashboards, and insights on performance trends, organizational health, and capability gaps.
- Apply predictive intelligence and external benchmarking to guide strategic decision making.
- Oversee data quality, consistency, and health across all global entities.
6. System Ownership & Digital Enablement
- Own and optimize the SAP SuccessFactors Performance Module, ensuring end-to-end system readiness and flawless cycle execution.
- Drive digital upgrades that enhance user experience, reduce manual workload, and ensure mobile-first accessibility.
- Lead UAT cycles, release management, validation processes, and continuous enhancement.
7. Compliance, Controls & Risk Management
- Ensure adherence to performance governance, SOPs, and global standards.
- Mitigate bias, rating inflation, inconsistency, and non-compliance across the organization.
- Conduct quality checks, audits, and corrective actions to ensure fairness and integrity.
8. Stakeholder Engagement & Advisory
- Act as a trusted advisor to senior leaders, HRBPs, and functional heads on performance management priorities and decisions.
- Lead performance governance forums and ensure timely advisory inputs to business leaders.
- Strengthen cross-entity engagement for a cohesive and aligned performance approach.
Major Activities
Performance Framework Design & Governance
- Build comprehensive performance frameworks, objective-setting libraries, manager/associate toolkits, and full PM resource libraries.
- Design coaching and evaluation standards for all cycle stages.
Lead the End-to-End Performance Cycle
- Oversee objective setting, continuous performance reviews, mid-year evaluations, and year-end assessments.
- Govern consistency, fairness, and quality across global entities.
- Monitor cycle health and implement corrective actions.
Capability Building & Culture Development
- Deliver structured training programs and capability interventions for managers and associates.
- Conduct focus groups and feedback loops to drive continuous improvement.
Calibration & Underperformance Governance
- Lead calibration committees, rating governance, and bias mitigation practices.
- Oversee Performance Improvement Plans (PIPs) and underperformance frameworks.
Analytics & Predictive Intelligence
- Provide dashboards, insights, and predictive indicators to inform leadership decisions.
System Optimization
- Lead system configuration, automation, workflow optimization, and digital enhancements.
- Execute all testing, validation, and rollout cycles.
Integration with Talent & Rewards
- Ensure performance outcomes inform talent identification, succession planning, rewards, and workforce planning.
Qualifications & Experience
- Bachelor's degree in Human Resources, Business Administration, Organizational Development, or related field; Master's degree preferred.
- 10+ years of progressive HR/Talent experience, with a strong focus on performance management in multinational organizations.
- Deep expertise in performance strategy, governance, capability building, and organizational development.
- Hands-on experience with SAP SuccessFactors (Performance & Goals) is mandatory.
- Strong analytical mindset with experience in dashboards, predictive analytics, and data governance.
- Proven ability to influence senior leaders and drive organization-wide change.
- Strong communication, stakeholder management, and executive advisory skills.
- Experience leading performance culture transformation and embedding pay-for-performance principles.
